If we were to draw a parallel between the youth of today vis-a-vis the previous generations, today’s youngsters seem to be better equipped with knowledge and skills. This can be attributed to the fact that they are more exposed to technology and have additional years of education than their predecessors before they enter the workforce.

Despite this tremendous advantage, a huge percentage of young people struggle to find suitable employment. Recent studies have revealed that as much as 90% of students opt for a wrong career path due to a lack of career guidance and the persisting gap between skills and aptitudes.

Despite acquiring higher education, a majority of students aren’t sure about what career is best for them. To keep up with the competitive world, a lot of students chase top universities and colleges without giving much consideration to the course they want to pursue. In a bid to be a part of a prestigious university, they tend to choose courses that may not align with their career goals.

This is one of many reasons why, after course completion, students feel under-confident about their skills and are not able to flourish in their career journey.

FEAR OF FAILURE

Failure is an overlooked phenomenon in our country. If a student is unable to lead a successful life as per societal standards, he is generally looked down upon. When success is determined by how well one has achieved social objectives, the thought of failing in any way can be horrifying.

Sadly, India still needs 1.4 million career counsellors for 315 million students to maintain a globally acceptable student-to-counsellor ratio of 3:1. The need of the hour is a sustainable and structured approach to career guidance among students at the school and university levels.

This necessitates the implementation of counselling programs in the school ecosystem with the aim of guiding students in their academic, personal, and career development. These three aspects are the hallmarks of a successful school program which, in turn, prepares students to navigate their career journey in a comprehensive manner.

Schools need to invest in trained career counsellors and get equipped with tools that will enable them to create a career curriculum that empowers learners with self-awareness aligned with personality and career interests.

With NEP making it mandatory for schools to have career counselling departments, educational institutions must encourage profile-building activities like internships, job shadowing, webinars, and alumni interactions. Just as education and learning are a continuous and long-term processes, so is career planning.

Age-appropriate career guidance is an absolute necessity today to enable students to chart successful career pathways and lead successful lives.

In India, the Class X exams have been made out to be the ‘be all and end all’ of life. It is after these exams that the really tough decisions need to be made regarding the choice of one’s stream for further studies. Increasing competition and peer and parental pressure are the major stumbling blocks that make students refrain from choosing the right career path for themselves. A lot of analysis, research as well as introspection go into taking the final call, not to forget, the opinion of parents, judgment of teachers and advice of friends, which play a crucial role in moulding the decision of students.

This situation creates stress and puts an immense burden on students, which finally leads to a compromised career choice.

An imperfect decision lurches students into a bubble of dissatisfaction and low self-esteem. The forced career choice also leads to stream switchover in mid-session which is quite an ordeal on its own. On the contrary, if they decide to carry on with their original choice, they turn into the unlucky fish which are judged by their ability to climb a tree. The obvious upshot of this is the plummeting self-confidence of students.

For a long time, it has been a trend in families of doctors and engineers to brainwash their children and push them into opting for the same professions. Also, many parents who are not able to prosper in such venerable streams suggest the options of engineering and science to their children in order to fulfil their own personal goals vicariously.

The phase post-Class X is the crossroads where students have to gauge the pros and cons of the decision they take. Career counselling can help turn this burdensome task into a breeze. With career counselling at the school level, students get the right direction on how to proceed further and channelise their energies into a stream that is best for them.

Some students, even parents, have this preconceived notion that career counselling does not do any good and that it just presents students with a multitude of career options to choose from, adding to the confusion. This is because they are not aware of the fact that career counselling has attained a new definition now, focussing on providing holistic help to students regarding their career.

Some of the reasons why career counselling is hugely advantageous for students are as follows:

Career counselling involves holding aptitude tests for students to make them aware of their strong areas as well as the weak points. This way, they can find out their actual interests and then make a well-informed choice.

It gives students a clear idea of all the subjects, their scope and their job prospects. This fends off confusion and helps them find the areas of their interest and take a decision accordingly.

It gives students a bird’s-eye-view of the market scenario and which streams can lead them to the path of success. It also educates them about the opportunities available in the streams they wish to opt for.

Career counselling also presents innumerable options to students, besides the traditional ones. They get a glimpse of the positives and negatives of those streams for their better understanding.

Counselling sessions are not just limited to PowerPoint slides any more. They work on scientifically-developed patterns backed by academic psychology to analyse the minds of students and suggest suitable career options that are in tandem with their personality type.

With new streams bombarding the market today, students are spoilt for choice.

This leaves them in a predicament where they have to focus on one particular stream that they wish to excel in. Career counselling has become essential today owing to the wide range of courses available for students. It lets them determine their career trajectory that further defines the course for the rest of their lives.

Proper career counselling acts as a supporting hand in this critical situation, when students usually go blank. Hence, students should go for counselling and listen to their inner voice before taking a life-changing step.

Adolescence is a critical stage of human development that needs special attention and direction. Psychologists identify this period as quarter-life transition due to the silent struggle and crisis many adolescents face in this crucial period. Identity creation is the major psychosocial task identified by Erikson and Marcia who made elaborate studies on adolescents. If proper guidance is not provided, adolescents struggle and wobble in their steady growth and identity creation. Influenced by peers, adolescents are confused and confronted by realities which are beyond their aptitude and interests. As career choice takes precedence in identity creation, identifying the aptitude and interests and, relating this to their vocational preference plays a major role. This case study elaborates the identity struggle and the role of vocational guidance and counselling intervention in helping an adolescent in his growth and development.

DMIT stands for Dermatoglyphics Multiple Intelligence Test. Derma means skin and Glyphics are ridges present on the skin. The input to the test is fingerprints present on tips of our fingers. Fingerprints develop at the same time as lobes of the brain develop. There are 5 lobes in the human brain – Pre-Frontal, Frontal, Parietal, Temporal, and Occipital. These are in 2 parts each, as the human brain is in 2 parts – Left Brain and Right Brain. These 10 parts of the brain are connected with 10 fingers.

This has been shown by various studies including one by Catalyst, which found that Fortune 500 companies with women on their boards had significantly higher returns on equity (53 percent), better sales (42 percent), and a two-thirds greater return on investment (ROI) than companies with all-male boards.

Many Indian organisations are recognising this and have instituted programs and policies to retain women professionals. Initiatives include flexi timings, work from home options, mentorship, learning and development programs, and parental leave. These initiatives are a step in the right direction and should be celebrated.

However, given the rising stress levels on the one hand, and opting out of the workforce for women professionals on the other, a deeper intervention is needed that can help empower women to manage expectations from both, family and employers. One of the key ways of doing this is by providing counselling to women professionals in a structured and ongoing manner.

Case for counselling of women professionals As per CIPD UK, counseling is used to help an individual improve performance by resolving situations from the past. It can help people learn to manage themselves. Unlike coaching or mentoring, which are future oriented and help in skill building, a counselor can help get to the heart of a problem that disrupts the day-to-day activities of an individual by reflecting on the past. Counseling typically deals with behaviours and thoughts that impact performance and productivity, as opposed to knowledge, skills, and abilities needed to improve performance and productivity.

Counseling can be organised in a face-to-face format, where the professional has a one-on-one session in person. This can also be organised online, or via phone. Another way to do this is by group sessions. Going to a group counselling session can be helpful as it can help women professionals discuss their issues with people who are going through similar life situations and help them forge a support network.

A counsellor at the workplace can help in leveraging core capacities of employees and aid in creating a culture of greater synergy, especially from a learning and development standpoint. It is known that what happens beyond the office walls and inside the walls of our homes, has a direct bearing on our workplace productivity. Counselling can be an effective and preventive people management strategy for organisations to help employees, especially women professionals, better manage stress, gaps in expectations, and work-related issues, as it can cover a gamut of topics like anxiety, change in job role, marriage, issues with colleagues, and so on.

These interventions can help women professionals feel more aligned to the organisation, feel cared for, increase their self-awareness regarding their thinking patterns, and forge support systems other than what they may have at home. In turn, it can help them become more effective at their job, leading to a greater sense of achievement and thus impacting their decision to forge long-term careers. Research has continually proven that there is a strong link between an employee's psychological well-being and her productivity at work.

Embedding counseling in talent Many organisations these days offer counseling services through Employee Assistance Programs (EAP). A counseling service offered by an EAP often includes both, in-person counseling, as well as a telephone-based helpline.

There are other ways by which counseling can be embedded in an organisation's Talent strategy and eventually, align it to the overall business strategy

Support from leadership One could identify and appoint mental wellness champions from business leadership, who could be responsible for demystifying the stigma around mental well-being and share the importance of counseling. This can also help build a culture where women professionals feel safe to share their struggles and seek support.

Embed counseling as a key skill for new managers All newly promoted managers can be taught basic skills in counseling, as it can help them reach out to their team members and take preventive interventions early on. For example, if a manager observes an increase in absenteeism, missed deadlines, lower quality of work and an increase of errors at work, one can engage in a healthy conversation and help the professional seek support.

Organisations can promote employee network groups These communities create a safe space for professionals who go through similar experiences and help share best practices, hardships, and advice. Simple meet ups for coffee, or a quick fifteen to thirty minute conversation can help substantially. This is especially true for women who might have apprehensions about re-entering the workforce, as positive affirmations through employee networks can help ease the anxiety.

In order to retain professionals, especially women professionals, it is a business imperative to weave counseling as a tool in various initiatives and build leadership support around it. It can decrease burnouts, absenteeism, and costs related to turnover.

Eventually, we need to view counselors as modern day business partners who can help our women professionals manage stress and problems brought about by personal and organisational changes.

While stress and pressure is a modern day reality, one can hope to deal with it through counseling.

New Delhi: Retired Assistant Commissioner of Police Shashi Bala has counselled several women—survivors of rapes and marital disputes—over the years. She remembers the details of each of these women and their respective cases, some of which even date back to the early 2000s.

Bala carries the pain of all these women in her heart. She says that counselling and comforting survivors lies at the core of policing, especially when dealing with women and children.

Learning self-defence strategies is important for girls and women, according to her. “Girls should be taught self-defence techniques at very early stages. It helps build confidence and also enables them to tackle situations better. It is a life skill for women, especially in a society that is so biased against them,” she says.

A police personnel trained in counselling at Delhi’s Jamia Millia Islamia, Bala spent most of her career in the Crime Against Women unit of district police and at the Delhi Police headquarters. She has also served as a special executive magistrate and trained over 30,000 school students in self-defence techniques.

The 60-year-old, who is a cancer survivor, retired in July this year and was conferred the President’s Medal for Distinguished Service last month on Independence Day. In 2018, she was awarded the police medal for exemplary service.

Recalling the many cases of women being tortured and thrashed by their husbands, Bala says, “Married women hardly have any support from their maternal families, relatives or in-laws. They have no one to hear them out, let alone find solutions for them. They come to the police, but again, don’t want to lodge a case against their abusers due to the fear of being left alone or the security of their children’s future.”

In one such case, she recalls, a woman living with her husband in a jhuggi (slum) was sexually abused by him repeatedly for several years.

“She didn’t want to file a case against him even after we counselled her multiple times. So then, I called her children and explained to them what their mother had been going through. I asked them to sleep with her, not leave her alone and confront their father. I also counselled the father. The situation is better now, if not completely normal,” Bala says.

‘A hardworking officer’

Throughout her career, senior police officers recognised Bala as a “dedicated” and “hardworking” officer, who never let go of her cases and victims.

“Even when a victim did not want to file a case, Bala was equipped in finding solutions to make her life better. In many cases of matrimonial disputes and domestic violence, women don’t want to lodge an official police complainant. These are tricky situations, but Bala always dealt with them well, and offered both counselling and support to those women,” a senior Delhi Police officer said.

A year before her retirement, Bala was transferred to the 7th battalion of the Delhi Police. “I had suffered a severe shoulder injury and was undergoing treatment for cancer as well. I was taking it slow,” she says.

The retired ACP, who started her career as a young 21-year-old police constable in 1985 posted in the Parliament Street police station, appeared for competitive exams and got selected as a sub-inspector in 1988. It was during her stint as an inspector that she investigated several cases of matrimonial disputes, and sexual assault against women and minors.

Bala, a mother of two, hails from Delhi’s Chattarpur village, where in the 1960s, when she was born, women did not go to college.

“My parents wanted me to be a teacher. At that time, we went to college on weekends. I knew one thing since I was a child… that I had to be financially independent. I ended up clearing the competitive exams and joined as a constable. After joining the services, I completed my graduation,” she recounts.

After Bala joined the police force, her younger brother also appeared for competitive exams and is currently posted as an Assistant commissioner of Police with the Sashastra Seema Bal.

“It was tough. A lot of sacrifices had to be made. Right after marriage, everyone expects the woman to spend more time at home, but I didn’t have the time. I told my children, especially my daughter, about my work so that she is aware of the crimes which take place against women,” Bala says.

    A police personnel trained in counselling at Delhi's Jamia Millia Islamia, Bala spent most of her career in the Crime Against Women unit of district police and at the Delhi Police headquarters. She has also served as a special executive magistrate and trained over 30,000 school students in self-defence techniques.
